Why Succession Plans Fail Before They Start

Many founders and CEOs know they need to step back eventually, and most already have someone in mind to hand things over to. Almost none of them have built the leadership layer that person would actually be stepping into.

In this session, Tessa Grint, leadership architect, founder of Leadership by Design and author of Promotion Isn’t the Point, will share insights from her experience of seeing how big businesses like Savills and NatWest promote good managers into roles they weren't built for, and later, in her own business, watching CEOs become the very block they're trying to remove.

It's getting worse, not better. Companies everywhere are cutting middle managers to fund AI, telling themselves it's a cost saving. It's not. It's shutting down the system that builds leaders in the first place.
The alternative is finding out the hard way. Eighteen months into the handover. The person you promoted wasn't ready. The structure to make them ready never existed. And you were half the problem, because no one had the nerve to tell you.

In this session, Tessa will unpack why "find someone to take over" isn't a plan, what actually needs to exist before you can step back and where founders are usually the last to see it's them holding things up.
